Abstract

Tingginya angka ketidakpuasan kerja perawat merupakan isu krusial dalam pelayanan kesehatan karena berdampak langsung pada mutu asuhan keperawatan serta tingkat retensi tenaga kerja, di mana motivasi dan disiplin kerja menjadi dua faktor internal penentu. Penelitian kuantitatif dengan desain korelasional dan pendekatan cross-sectional ini bertujuan untuk menganalisis hubungan antara motivasi kerja dan disiplin kerja terhadap kepuasan kerja perawat di RSUD Ar Rozy Kota Probolinggo. Populasi dan sampel penelitian mencakup seluruh perawat aktif sebanyak 80 orang yang dipilih menggunakan teknik total sampling, di mana instrumen penelitian berupa kuesioner teruji validitas dan reliabilitasnya, serta data dianalisis menggunakan uji korelasi Spearman's Rank karena data berdistribusi tidak normal. Hasil analisis bivariat menunjukkan adanya hubungan positif yang signifikan antara motivasi kerja dengan kepuasan kerja ($p = 0,000; r = 0,512$) serta hubungan positif sangat kuat antara disiplin kerja dengan kepuasan kerja ($p = 0,000; r = 0,869$), meskipun tidak ditemukan hubungan signifikan antara motivasi kerja dengan disiplin kerja ($p = 0,785; r = -0,031$). Penelitian ini menyimpulkan bahwa makin tinggi motivasi dan disiplin kerja, makin tinggi pula kepuasan kerja perawat, sehingga pihak manajemen RSUD Ar Rozy diharapkan dapat merancang strategi penguatan motivasi dan penegakan disiplin kerja guna meningkatkan kepuasan serta produktivitas staf keperawatan.

High job dissatisfaction among nurses presents a critical challenge in healthcare management, directly impacting service quality and staff retention rates, with work motivation and work discipline serving as key internal determinants. This quantitative correlational study utilizing a cross-sectional design aimed to evaluate the relationship between work motivation, work discipline, and job satisfaction among nurses at Ar Rozy Regional General Hospital, Probolinggo City. The study population comprised all 80 active nurses selected via a total sampling technique, using validated and reliable questionnaires for data collection and Spearman's Rank correlation test for bivariate analysis due to non-normally distributed data. Results revealed a statistically significant positive relationship between work motivation and job satisfaction ($p = 0.000; r = 0.512$), as well as a strong positive correlation between work discipline and job satisfaction ($p = 0.000; r = 0.869$), whereas no significant relationship was observed between work motivation and work discipline ($p = 0.785; r = -0.031$). The study concludes that higher levels of work motivation and discipline correspond directly to increased nursing job satisfaction, highlighting the need for hospital administration to formulate targeted managerial strategies that foster motivation and enforce discipline to optimize productivity and workforce retention.
